Engineering recruitment is rarely straightforward as on paper, a vacancy can look relatively clear. There is a job title, a list of qualifications, particular systems or technologies, sector experience and a number of years the ideal candidate is expected to have spent doing the role. Put all of those requirements together, however, and the search can quickly become very narrow.
For engineering employers, that creates a familiar challenge. Technical expertise matters, and in many roles it is non-negotiable. Yet the more specific the brief becomes; it stands to reason that the available candidate pool will be even smaller than recruitment teams may initially think. That matters in a market where demand for engineering expertise extends well beyond one sector.
Skills England’s 2026 Annual Skills Report identifies engineering professionals as priority occupations across multiple sectors, including advanced manufacturing, clean energy and defence. It also highlights particularly strong cross-sector demand for electrical engineers, electronics engineers, production and process engineers and engineering technicians.
The question for employers is not whether technical skills are important, as we all know the answer is “of course, they are”. However, the more useful question is whether every requirement on the recruitment brief is equally essential, because finding the right engineer is not always about finding someone who matches every line of a job description. Sometimes, it starts with understanding what the person joining the business actually needs to achieve.
Engineering recruitment is rarely just about filling a vacancy
When an engineer leaves, the natural response is often to replace them; the same job title goes out, the same qualifications and sector experience on the brief. Sometimes that will be exactly the right approach, however engineering teams do not stand still. For example, projects change, new technology is introduced, customer requirements evolve, experienced people move on, etc. Yet the responsibilities left behind do not always fit neatly into the role that existed before. This means a vacancy can present an opportunity to step back before beginning the search.
Rather than asking only, “who can replace the person who has left?”, it is actually worth asking “What does the team actually need now?”.
That distinction may seem subtle, but it can reshape the entire recruitment process. The business may need deeper technical expertise in a specific area, stronger project experience within the team, or a candidate who brings a fresh perspective to increasingly complex challenges. In some cases, the department may already have the technical knowledge it needs; what is missing is someone who can apply that knowledge differently, question established ways of working and help the team move forward.
The job title alone will not always provide those answers.
Technical expertise is essential. But it is not the whole picture.
Engineering will always depend on technical competence; qualifications, professional knowledge, practical experience and an understanding of specific systems or disciplines are fundamental to many roles. There are situations where particular certifications or sector knowledge are essential, particularly where safety, compliance or highly specialised technology is involved.
But the latest UK engineering research suggests employers are also thinking more broadly about the capability their workforce will need. The Institution of Engineering and Technology’s 2025 skills survey found that 76% of engineering employers struggle to recruit for key roles. At the same time, only 61% believed their current workforce was fit for the future. When asked about the skills most important for future growth, employers ranked innovative thinking ahead of digital and technical expertise. That does not mean technical ability has become less important.
It means technical expertise alone may not tell the whole story.
Engineers increasingly work in environments where they are expected to solve complex problems, adapt to new technology and contribute to improvements in the way products, processes and projects are delivered. Those qualities can be difficult to capture through a checklist. A CV may show which systems someone has used and where they have worked. It may be less obvious how they approach a problem, respond when a project changes direction or work with colleagues from different technical disciplines.
Yet these factors can have a significant impact on how someone performs once they join the business.
The ideal candidate and the essential candidate are not always the same person
One of the biggest challenges in specialist recruitment is separating the ideal candidate from the essential candidate. An ideal candidate might have:
- Ten years of experience
- Experience in the exact same sector
- Knowledge of a particular system or technology
- A specific qualification
- Previous experience of a similar project
- Experience of working within a similar-sized business
The difficulty is that, when every one of those requirements becomes essential, the candidate pool will become extremely limited. That said, it does not mean employers should lower their standards. What it does mean is that the brief should be clear about which requirements genuinely cannot be compromised and which would simply make the transition into the role easier.
A useful way of approaching this is to think about three areas.
- What Is Essential?
These are the qualifications, technical skills, experience or professional knowledge the person genuinely needs in order to perform the role safely and effectively.
- What Would Be Valuable?
This includes experience that would help the person settle into the role more quickly but could potentially be developed over time.
- What Could the Right Person Grow Into?
These are the capabilities that may become increasingly important as the role, project or business develops.
This creates a more meaningful recruitment brief as well as giving employers and recruitment partners a clearer understanding of where there is flexibility and where there is not.
The right engineering candidate may be working in a different sector
Engineering expertise does not always sit neatly within one industry. For example, a mechanical engineer may have developed highly relevant experience in automotive, aerospace, energy or advanced manufacturing or an engineer working in a different sector may have experience with comparable technology, complex projects, highly regulated environments or similar design and production challenges. Whilst they may not have worked for a direct competitor, it does not automatically make their experience less relevant.
Skills England’s latest analysis reinforces how widely engineering occupations are shared across the economy. Engineering professionals appear as priority occupations in five sectors, while several specialist engineering roles are priorities across four sectors. This means employers are not simply competing with businesses that make similar products or provide similar services. They can be competing for the same expertise across entirely different industries.
For employers, this can make sector crossover worth considering. We think the question is not simply: “Has this person worked in our industry before?”, but “Which parts of their experience are genuinely transferable to the challenge we need them to solve?”.
There will, of course, be roles where direct sector experience is essential, but where it is not, widening the search may uncover capable candidates who would otherwise have been overlooked.
Recruitment is also about the team the engineer is joining
An engineering hire does not join a job description; they join a team. That team may include experienced engineers, technicians, production teams, project managers, quality specialists, clients or suppliers. Each brings different knowledge and responsibilities to the wider operation.
This means recruitment is also about understanding the environment the new person will be entering.
For example:
- Where is expertise currently concentrated?
- What knowledge is the team missing?
- Is the business looking for someone to maintain established capability or bring new experience?
- How will the role interact with other departments?
- What challenges will the person be expected to help solve?
Two businesses could advertise an identical job title and be looking for very different people. One may need an experienced engineer who can immediately take ownership of a complex project, whilst another may have strong senior expertise in place and be looking for someone with the potential to develop. Without understanding that context, it is difficult to define what a successful hire actually looks like.
This is one reason why engineering recruitment should go beyond matching keywords on a CV to keywords in a job description… as the wider team matters too.
Knowledge loss can be just as significant as a difficult vacancy
Engineering businesses often hold a considerable amount of knowledge within their people, some of it is documented, arguably a lot of it is learned over years of working with particular systems, customers, products or processes. When an experienced engineer leaves, the challenge is not always limited to replacing the job title as the reality can mean losing years of practical knowledge and understanding.
The IET’s 2025 survey places knowledge transfer alongside upskilling and retention as important elements of preparing the engineering and technology workforce for the future. This is particularly relevant where specialist knowledge sits with a small number of individuals. A business may successfully recruit a replacement but still face a lengthy period before the new person develops the same depth of understanding.
That makes knowledge transfer an important consideration before someone leaves, rather than after the vacancy has already been created.
It may involve mentoring, clearer documentation, succession planning or creating opportunities for less experienced engineers to work alongside more established colleagues.
Recruitment can then become part of a wider transition rather than the only solution.
Better recruitment starts with a better brief
A recruitment process can only be as focused as the brief behind it. A job description provides an important starting point, but the strongest engineering recruitment conversations go further. Before beginning the search, it can be useful to understand:
- What problem does this person need to solve?
- Which technical skills are genuinely essential?
- Which experience would be useful but could be developed?
- How is the role expected to change over the next few years?
- What knowledge already exists within the team?
- Could experience from another engineering sector be relevant?
- What would success look like six or twelve months after the person joins?
These questions do not need to make the recruitment process more complicated, in many cases, they make it clearer. The questions help distinguish between the experience that is essential on day one and the capability that can be developed once the right person is in the business.

Define the challenge before you search for the candidate
Engineering employers are operating in a market where specialist expertise is in demand across multiple sectors and where the skills required by businesses continue to evolve. That makes recruitment more than a search for the longest possible list of qualifications, systems and years of experience.
Technical competence will always matter, and in many engineering roles, it is fundamental, but the strongest recruitment decisions also consider the challenge the person is being hired to address, the team they are joining and the capability the business needs to build. That may mean finding an experienced specialist with a very particular background or recognising that relevant experience exists in another sector.
Another solution may be looking beyond the perfect match on paper and identifying someone with the technical foundation and potential to grow into the role.
There is no single definition of the right engineering hire. The important part is understanding what right means for your business before the search begins.
